Mycket i dagens debatt handlar om h\u00e5llbarhet fr\u00e5n milj\u00f6synpunkt. Men om vi inte bejakar v\u00e5r kreativitet och har r\u00e4tt ledarskap sker ingen utveckling alls, skriver T\u00f5ive Kivikas (IVA), T\u00f6res Theorell (KI) och M\u00e5ns Collin (IVA).<\/p>\n
Kreativitet f\u00f6ds ur en stimulerande och trygg arbetsmilj\u00f6. Dessv\u00e4rre upplever majoriteten av de anst\u00e4llda, enligt m\u00e5nga forskningsrapporter inte sin arbetsmilj\u00f6 s\u00e5dan. F\u00f6r h\u00e5llbar utveckling kr\u00e4vs ett f\u00f6r\u00e4ndrat ledarskap j\u00e4mf\u00f6rt med vad vi ofta ser idag. <\/p>\n
Ett exempel: 1990 skulle det statligt \u00e4gda och f\u00f6rlusttyngda k\u00e4rnteknikf\u00f6retaget Studsvik st\u00e4ngas. K\u00e4rnkraften skulle avvecklas och bolaget beh\u00f6vdes inte l\u00e4ngre. P g a allm\u00e4nhetens utbredda motst\u00e5nd mot k\u00e4rnkraft hade bolaget d\u00e5ligt rykte, och var f\u00f6r vissa t o m ett hatobjekt. Angreppen var m\u00e5nga och aggressiva. F\u00f6retagets f\u00f6rs\u00f6k att f\u00f6rsvara sin verksamhet och k\u00e4rnkraften f\u00f6rv\u00e4rrade situationen.
\nDen negativa bilden p\u00e5verkade naturligtvis de anst\u00e4llda. N\u00e5gra sk\u00e4mdes f\u00f6r sitt jobb, sj\u00e4lvf\u00f6rtroendet och f\u00f6rtroendet f\u00f6r f\u00f6retagsledningen var i botten. Som anst\u00e4lld \u00e4r man \u00e4ven en del av samh\u00e4llet och m\u00e5nga delade den allm\u00e4nna oron. <\/p>\n
En ny ledning tog \u00f6ver, som slutade f\u00f6rsvara k\u00e4rnkraften. P\u00e5hoppen utifr\u00e5n minskade och man fick arbetsro. Verksamheten utvecklades till att bl a ta hand om visst radioaktivt avfall, n\u00e5got som man tidigare utan tanke p\u00e5 h\u00e5llbarhet skjutit p\u00e5 framtiden. D\u00e4rmed hade man bidragit till att l\u00f6sa ett av de samh\u00e4llsproblem som varit en orsak till allm\u00e4nhetens kritiska syn p\u00e5 k\u00e4rnkraften. <\/p>\n
Attityden f\u00f6r\u00e4ndrades. Positiv uppm\u00e4rksamhet och erk\u00e4nnande fr\u00e5n allm\u00e4nheten gjorde att man b\u00f6rjade k\u00e4nna sig stolt \u00f6ver sitt f\u00f6retag. F\u00f6retagets och allm\u00e4nhetens v\u00e4rderingar fungerade v\u00e4l ihop. Studsvik b\u00f6rjade tj\u00e4na pengar, avvecklingen avbr\u00f6ts och 1 200 jobb r\u00e4ddades.<\/p>\n
Ett negativt exempel \u00e4r h\u00e4ndelserna i Volkswagen, som profilerat sig som h\u00e5llbart ansvarstagande med milj\u00f6v\u00e4nliga produkter. Att man fuskat s\u00e4ger n\u00e5got om f\u00f6retagsklimatet. Om man – som h\u00f6gsta ledningen h\u00e4vdar – inget visste, kan det betyda att organisationen antagligen k\u00e4nde sig pressad n\u00e4r den inte kunde infria ledningens f\u00f6rv\u00e4ntningar och l\u00f6ste detta genom fusk. Uppenbarligen saknades den \u00f6ppenhet och tillit i organisationen, som g\u00f6r att man inte bara kan hantera medg\u00e5ng utan \u00e4ven motg\u00e5ngar och \u00f6verraskningar. Om ledningen verkligen k\u00e4nde till fusket, hade man av ren girighet lurat sina kunder \u2013 n\u00e5got som aldrig visat sig vara h\u00e5llbart. F\u00f6retagets varum\u00e4rke har skadats och tilltron till dess h\u00e5llbara utveckling \u00e4r ifr\u00e5gasatt. <\/p>\n
Vad h\u00e4nde i det lyckade exemplet Studsvik? Utifr\u00e5n sett inte mycket, men inifr\u00e5n ett helt nytt ledarskap. F\u00f6retaget hade utvecklat en h\u00e5llbar verksamhet. Ledningen stakade ut v\u00e4gen fram\u00e5t, visade f\u00f6rtroende f\u00f6r medarbetarna och gav dem m\u00f6jlighet att utvecklas. De anst\u00e4llda s\u00e5g mening med sitt arbete och blev motiverade. Kreativiteten ledde till att f\u00f6retaget blev l\u00e5ngsiktigt h\u00e5llbart och efter n\u00e5got \u00e5r Sveriges tredje mest l\u00f6nsamma f\u00f6retag.<\/p>\n
Slutsats: Ledaskapsfr\u00e5gan m\u00e5ste lyftas fram i debatten om vi skall n\u00e5 m\u00e5len f\u00f6r h\u00e5llbar utveckling! <\/p>\n
